Het onderzoek is geschreven ten behoeve van het afstuderen van de opleiding Militaire Bedrijfswetenschappen aan de Faculteit Militaire Wetenschappen. Het onderzoek richt zich op de invloed van gendergerelateerde normbeelden op de alledaagse informele vorming bij cadetten op de Koninklijke Militaire Academie. Er zijn hiervoor participerende observaties, individuele interviews en focusgroepinterviews afgenomen met verschillende cadetten van de Koninklijke Militaire Academie. Dit specifieke onderwerp heb ik gekozen om bewustwording te kunnen creëren voor alledaagse processen en dynamieken die zich in de praktijk manifesteren. Dit is een belangrijke eerste stap om de Koninklijke Militaire Academie op een effectieve manier meer sociaal veilig en inclusief te maken. Deze scriptie draagt in grote mate bij aan de genoemde bewustwording omdat ik door mijn positie als onderzoeker en tevens vrouwelijke cadet eerlijkere antwoorden heb gekregen van mijn medecadetten. Een van mijn respondenten onderschreef dit: “Ik denk dat je het wel naar de hele KMA kan doorsturen, ze kunnen hier wel wat van leren. Nee maar oprecht, het is toch voor een Kolonel toch ook super interessant. Informatie over dingen waar ze tegenover jou nooit eerlijk over zijn.” Ik voelde een grote urgentie om naar dit vraagstuk onderzoek te doen. Niet om schandalen aan het licht te brengen maar om een eerlijk beeld te kunnen geven van de beleefwerelden van zowel mannelijke als vrouwelijke cadetten op de Koninklijke Militaire Academie. Er is op dit moment nog geen sprake van volledig wederzijds begrip bij mannelijke en vrouwelijke cadetten. Dit heb ik zelf als vrouwelijke cadet in een vlucht van voornamelijk mannen ook gemerkt. Het was voor mij gemakkelijker om mij aan te passen aan de ‘mannelijke’ norm zodat ik niet buiten de groep zou vallen. Dit is echter nooit een bewuste keuze geweest maar iets wat er langzaamaan inslijt. De strijd tegen genderongelijkheid binnen de organisatie lijkt door de vanzelfsprekendheid vrijwel onzichtbaar. Maar het is tegelijkertijd enorm belangrijk. Het bepaalt de beleving van de leef-, leer- en werkomgeving van de toekomstige officieren van de Nederlandse krijgsmacht. Dit zijn de toekomstige leidinggevenden en zaken die zij nu als vanzelfsprekend beschouwen, zullen zij op eenzelfde manier in hun toekomstige werkveld duiden. Kortom, om inclusiviteit binnen Defensie te bewerkstelligen, moet het startpunt de militaire academie zijn. 4 Het onderzoeksproces heeft plaatsgevonden tijdens de Covid-19 pandemie. De maatregelen die deze periode golden, forceerden ons allen om vrijwel geheel vanuit huis te werken. Ik wil al mijn respondenten bedanken voor hun flexibiliteit, betrokkenheid en vertrouwen. Ik heb van iedere respondent mogen leren en daar ben ik dankbaar voor. Ook wil ik graag mijn tweede lezer, Jolanda Bosch, danken voor haar hulp en inzichten. Ze heeft haar passie voor het onderwerp dusdanig over kunnen brengen dat ik intrinsiek gemotiveerd ben geraakt om mij hier na mijn scriptie verder in te gaan specialiseren. Ten slotte wil ik mijn scriptiebegeleider, Tine Molendijk, ongelooflijk bedanken voor haar onbegrensde enthousiasme en toewijding. Ik heb mij de gehele scriptieperiode afgevraagd waar zij al haar tijd vandaan kon toveren. Ondanks overvolle agenda kon ze altijd tijd vrijmaken voor mijn onderzoek. Ze maakte me bewust van onbewuste processen, daagde me uit meer diepgang in het onderzoek te verwerken en voelde eveneens de urgentie van dit onderzoek. De afgelopen maanden zijn voor mij vormend geweest. Ik ben dankzij Tine gegroeid op zowel persoonlijk als op intellectueel vlak. Daarvoor heb ik Tine niet enkel in de rol van scriptiebegeleider beleefd maar ook als vriendin – wat tot een unieke samenwerking, discussies en daaruit volgende inzichten heeft geleid. Cadet-vaandrig Irina Tziamali 10 april, 2021 5 Samenvatting Tijdens de Coördinatieperiode in september 2018 op de KMA voerden de vrouwelijke cadetten van het tweede jaar gezamenlijk een act op. Hierop volgden vanuit de rest van de cadettenpopulatie veel reacties. In dit onderzoek ben ik op zoek gegaan naar de reden voor de weerstand op het uiten van vrouwelijkheid op de KMA. Hiervoor is de invloed van gendergerelateerde normbeelden op de alledaagse informele vorming bij cadetten onderzocht. Er is in november 2020 een bijeenkomst geweest met dertig vrouwelijke Luchtmacht cadetten waarbij ik als participerend observator aanwezig was. Daarna is er een focusgroepinterview afgenomen met elf vrouwelijke Luchtmacht cadetten. In de periode van januari 2021 tot en met maart 2021 zijn zes vrouwelijke – en zes mannelijke cadetten individueel geïnterviewd en heb ik fieldnotes gemaakt van observaties en gesprekken. Uit de resultaten bleek dat de gendergerelateerde normbeelden op de KMA gecodeerd werden als ‘mannelijk’ omdat alle cadetten beoordeeld worden op hun masculiniteit. Een vrouwelijke cadet zal hier per definitie nooit in excelleren. De normbeelden op de KMA zorgen voor ingebedde institutionele machtsconstellaties die moeilijk doorbroken kunnen worden. Verzet tegen heersende normbeelden brengt namelijk de eigen positie in een groep in gevaar. Zowel mannelijke als vrouwelijke cadetten zijn zich hiervan bewust. Vaak wordt er een passieve houding verkozen boven een actieve vorm van verzet waardoor gendergerelateerde normbeelden gereproduceerd kunnen worden. Zowel cadetten als kaderleden op de KMA vervullen hierin een rol. De bewijs- en solidariteitslast die voortkomen uit gendergerelateerde normbeelden worden gevoeld door cadetten in minderheidsposities. Uit dit onderzoek komt naar voren dat dit voor ambivalentie, beperkte sociale veiligheid en beperkte inclusiviteit zorgt. Dit is altijd ten nadele van de organisatie. Het beperkt namelijk de saamhorigheid en het ‘wij-gevoel’ waar de militaire organisatie naar streeft. 6 7 Abstract During the hazing period in September 2018 the women of the second year of the Royal Military Academy performed an act. As a result, they received a lot of reactions from a big group of the cadets. In this study I have been investigating the possible explanations for the resistance against femininity at the Royal Military Academy. This study shows how gender related norm images affect the socially constructed meanings within daily interactions. A gathering for thirty female Air Force cadets took place in November 2020. In this gathering I acted as a participating observator. After the gathering I initiated a focus group interview with eleven of the female Air Force cadets. From January 2021 to March 2021 six female cadets and six male cadets have been individually interviewed. During the same period, I have made fieldnotes of observations and conversations. The study showed that gender related norm images on the Royal Military Academy are primarily focused on masculinity. This means all cadets are being assessed on their masculinity, in which a female cadet will never excel. Norm images on the Royal Military Academy cause embedded institutional power constellations which are hard to break down. Active resistance against prevailing norm images harms ones reputation. Both male and female cadets are aware of this phenomenon. A passive role is therefore preferred over an active resistance which allows gender related norm images to be reproduced. Not only cadets but also the instructors of the Royal Military Academy contribute to the reproduction of norm images. Cadets in minority positions experience a burden of proof and solidarity burden caused by gender related norm images. Results show that this leads to ambivalence, limited social security and inclusion. In the end this never favors the organisation.
