La Masía Del Barça: El Éxito Global Del Talento Hecho En Casa No La Masía del Barça: el éxito global del talento hecho en casa Por Pablo Cardona y Borja Lleó. Publicado en IESE Insight No es normal que un club gane en un mismo año los seis títulos en los que compite. Y mucho menos que lo haga con diez jugadores y el entrenador formados en sus equipos inferiores. Ni tampoco que un año después tres de esos jugadores sean los finalistas del premio individual más prestigioso del mundo del fútbol. El Barça parece instalado en la excepcionalidad. Pero, ¿cuáles son las bases de su éxito? ¿Cómo gestiona el talento? ¿Cuenta con un modelo sostenible? ¿Cómo consigue el Barça que prevalezca su filosofía de club, su estilo de juego, por encima de las individualidades? El profesor del IESE Pablo Cardona y el investigador Borja Lleó tratan de responder estas preguntas en el caso que elaboraron sobre el equipo azulgrana. El centro del talento La piedra angular de este modelo de éxito hay que buscarla en la Masía de Can Planes, que durante tres décadas ha sido el hogar de más de 500 jugadores. Oriol Tort, padre del modelo Barça, decidió convertirla en una residencia para jóvenes promesas en 1979. La finalidad de este proyecto pionero en el fútbol europeo era preparar personas y futbolistas. Se buscaban jóvenes con talento, pero también con espíritu de superación y capacidad para trabajar en equipo. A la hora de valorar candidatos durante todos estos años no sólo se han tenido en cuenta sus cualidades físicas y técnicas. Se requiere una mayor amplitud de miras. Los sucesores de Tort sacan a relucir los casos de Pep Guardiola y Carles Puyol. El primero de ellos era muy lento y débil físicamente, pero su inteligencia era tan evidente que lo compensaba todo. Puyol no destacaba por ser un jugador brillante. Sin embargo, sus ganas de triunfar y su capacidad de trabajo le abrieron las puertas del éxito. De la correcta selección del talento depende gran parte del éxito futuro. En este terreno, los ojeadores desempeñan un papel importante, ya que realizan una primera criba, aunque es el equipo técnico quien toma la decisión definitiva. Ahora bien, ¿cómo se ha conseguido atraer el talento durante estos años? ¿Cómo se convence a los padres de fuera de Barcelona para que permitan que sus hijos se críen lejos de su familia y su entorno? El prestigio de la Masía como escuela de valores resulta de gran ayuda para lograrlo. Ante todo, personas La Masía ha conseguido que la formación personal y el rendimiento deportivo sean un binomio indisociable en la vida de sus residentes. La educación del futbolista se basa en una triple dimensión: físico-deportiva, intelectual y moral. El objetivo del club es formar buenas personas, responsables en sus estudios, con unos hábitos de vida saludables y que sean felices con el estilo de vida que han escogido. Las exigencias de la disciplina deportiva, el estresante día a día escolar o el hecho de estar lejos de su familia pueden afectar al estado de ánimo de las jóvenes promesas. Por ejemplo, Andrés Iniesta recuerda el día en que llegó a la Masía con doce años: “parecía como que el mundo se acababa, era una nueva vida y el impacto fue muy duro”. De ahí la necesidad de apoyo por parte de los maestros, pedagogos, psicólogos y otros profesionales del club que están en contacto con los jóvenes. El plano formativo es básico. Los entrenamientos son totalmente compatibles con las clases y se exige que los chicos se esfuercen al máximo en la escuela. Además, a los jóvenes que provienen de otras culturas se les presta una atención especial. El equipo de educadores incluso presta apoyo personalizado para orientar la carrera profesional. Una filosofía clara En el terreno deportivo, lo fundamental es que los niños asimilen cuanto antes la filosofía de juego del club, basada en un modelo de juego atractivo. Deben familiarizarse con el sistema del primer equipo para facilitar su integración en él cuando llegue el momento. En las categorías inferiores todos juegan los mismos minutos para madurar convenientemente, pero a medida que se asciende prima más el aspecto competitivo que formativo. José Ramón Alexanco, ex director técnico del fútbol base del F.C. Barcelona, explica que algunos jugadores, como Bojan Krkic, tienen tanto potencial que deben ser ascendidos de categoría antes de tiempo. De todas formas, el cuerpo técnico medita mucho estas promociones, ya que un error puede afectar a la autoestima del niño y su progresión. Un momento especialmente delicado llega cuando los jóvenes alcanzan la categoría de juveniles: hay que seleccionar a los mejores, a los que tienen opciones reales de llegar al primer equipo. Además, los jugadores quedan libres de sus compromisos con el club, así que muchos clubes nacionales y extranjeros aprovechan para ofrecerles ofertas suculentas. ¿Cómo retener el talento? José Ramón Alexanco explica que “ahí es donde entra el valor Barça”: el joven sabe que el club confía en la cantera y tiene claro que puede llegar al primer equipo, por lo que es probable que anteponga la proyección deportiva al dinero. Lograr el compromiso de los jóvenes es fundamental, ya que retener a toda costa a jugadores que desean irse supondría para el club un enorme gasto de dinero y riesgos muy altos. Nuevos tiempos, nuevos conceptos La llegada del siglo XXI hacía necesario actualizar la fórmula de la Masía con un enfoque más global. Así que en 2007 se decidió poner en marcha una escuela similar en Argentina para captar talento en Latinoamérica. De esta forma se ampliaba la base de jugadores y se incrementaba el valor de la marca Barça, además de asegurar el desarrollo de esos niños en su entorno natural. También existen diversas escuelas del club en el mundo que tienen un enfoque social y dan a conocer la marca Barça y los valores que esta institución representa. Paralelamente, la construcción de la nueva Ciudad Deportiva de Sant Joan Despí ha hecho posible una oportuna modernización de las instalaciones destinadas a residencia de los jóvenes. El mimo con el que se cuida a los nuevos talentos es máximo, como pone de manifiesto el hecho de que los jóvenes residentes no vean afectadas sus rutinas cuando coinciden con los equipos profesionales en este complejo. Se trata de un proyecto ambicioso, moderno y líder que sienta las bases para que el club siga siendo el mayor generador de nuevos talentos futbolísticos del mundo. La escuela del Fútbol Club Barcelona mantiene su espíritu, así que es previsible que Messi, Xavi e Iniesta tengan dignos sucesores. .

To many he belongs among the hallowed quartet of truly exceptional individuals who have played the game: Pelé, Diego Maradona and Alfredo Di Stéfano. These are players who somehow transcended their sport to become household names and globally renowned superstars, adored by their countrymen and an inspiration to millions. In this Point of View, we examine five aspects of Johan Cruyff’s career that could act as a five step blueprint for values, culture and behaviours in your own business. 1. Start with a vision, then create a philosophy with a clear set of shared values The 1962 European Cup final in Amsterdam between Benfica and Real Madrid was a defining moment in the life of Johan Cruyff. At the age of fifteen, as a ball boy at the final, Cruyff witnessed first-hand the vision, stamina and relentless untracked movement of the great Alfredo Di Stéfano. Cruyff had an epiphany. He believed he had seen a vision for how the game of football should be played. Several years later, Johan Cruyff was to turn this vision into the revolutionary style of play known as ‘total football’, a completely fluid approach where no player occupies a fixed outfield role and any player can adopt another’s position in an instant. Critics argued that this was an unrealistic strategy on the pitch but those with such a viewpoint did not understand the essence of total football.
