Dissertation

A Status-Based Explanation of How Self and Other Expectations Prompt Differential Leader Identity Construction Experiences and Influence Career Advancement Outcomes Chair: Adrienne Colella Committee Members: Angelo DeNisi, Cynthia Devers

I developed and tested a theory that explains how employees from various groups differentially develop the leader identities that impact their careers. While management scholars often examine barriers to diversity in leadership from the biased actor’s perspective, I uniquely consider self- perceptions and other-perceptions to be equally impactful. I argue that ascribed status impacts shared expectations for both the self and others. High status groups are more strongly associated with positive expectations compared to low status groups. These disparate expectations influence both how the target perceives his/her leader prototypicality and how others perceive it as well. Accordingly, members of high status groups are more likely to develop leader identities than are members of low status groups. Employees with stronger leader identities are better positioned for career advancement. So importantly, I also propose organizational and individual signals of achieved status that help to mitigate disparities between members of high and low status groups who aspire to construct leader identities and advance in their careers.
